Managing Performance and the Practice of Accountability

Well that seems obvious doesn’t it? Yes. It surely is. However, it’s the practice of accountability that holds back effective performance management because so many managers do it poorly. What I hear from clients is: “We’re fine at managing performance, we just have a communication problem.” Or, “Oh, yeah, our managers are skilled at managing performance they just don’t do a very good job at holding people accountable.” Both are the same. Managing performance and the practice of accountability are hand-in-glove. You are not good at managing performance if you are not good at holding others to account.

The Importance of Thought Alignment

Have you ever thought about the importance of alignment on how you think about stuff? By "stuff," I’m thinking frameworks for transforming, managing others, how you define leading with others, and what’s important about how you work together. It’s more than just company values, but certainly adjacent to that. Executives can get so wrapped up in results and quarters and issues that it’s so easy to lose sight of what’s going on in between people or what’s not going on in between people (which can also translate into areas of the business.) So why is it important that we align our thoughts in order to align our organization?

Driving and holding people accountable for their job responsibilities, goals, and projects is not only akin to herding cats, it’s most likely the most difficult managerial responsibility across the board. Some managers are good at it; most however are not.

Get Clear About Coaching and Build Leadership Daily

The coaching marketplace is confusing and how coaching is defined is varied. This in and of itself can absolutely influence the kind of success you have at implementing a successful coaching strategy and/or standard and, more importantly, its overall impact. The impact is critical because excellence in managerial coaching can deliver tomorrow's prepared and effective leaders.

Let’s make it as simple as possible right out of the gate: Coaching is NOT performance management. While there are some skills that overlap, like analyzing performance and feedback, it is not the same thing. The outcomes are completely different. The conversations are completely different. The skill sets are also very different. It’s the same with “management” and “leadership.” A lot of organizations have taken to calling management staff “leaders” in an effort to promote the thinking that they do lead no matter where they are located in the business. But when you break it down to what the actual work of leading is versus the actual work of management, there are distinct and critical differences. The same goes for “coaching” and “performance management” — distinctive and critical differences.

Changing how we approach and feel about accountability is possible. Changing how we motivate and inspire others to approach and feel about accountability is possible. But like all behavioral shifts, it’s important to understand how those shifts occur. All of our choices regarding how we behave ultimately derive from what we hold to be true. In other words, our beliefs and what we deem to be important, which is our values. Most behavior change and skill development occur because we perceive value in those behaviors and skills.

There’s a reason we want wrongs to be made right – why we want to make sure justice is met when crimes or offenses are made against ourselves or others. Accountability matters and it is important to everyone who is interested in fairness.
